Flourishing Organizations Case Study: A Magnet of Mentorship That Re-shaped a Whole Major Film Studio Ecosystem

At a world-renowned film studio, a deceptively simple program became the axis for cultural renewal. A Story Department internship program created just after the turn of the century was reshaped honoring a beloved mentor’s examples. It evolved into what one creative leader called “an embodiment of the soul and heart of the Story Department…a magnet around a watering hole.” It was never branded as development strategy, but it worked like one. The changes began quietly. Two senior creative leaders redesigned the application process. “We needed to look at every portfolio, over a thousand sometimes, and talk to people before we decided,” one explained. “That alone was an astonishing impact.” They reframed selection from polish to potential, dialing into “point of view, eccentricity, and this something…this X-factor, the germ or spark of something new that might evolve into the unexpected.” Inside the program, interns gained not just instruction but mentors and exposure to leaders they could never otherwise reach. “Several years prior, we had zero mentors,” one recalled. “We made sure each intern had an individual mentor.” Guest leaders from different film departments were invited weekly, and reawakened curiosity across silos. “It’s amazing how many people are involved in making movies that don’t know how [many elements of] movies are made,” one creative leader said. “Getting speakers from outside our department brings the curiosity back for working together.” During the pandemic, the crucible scaled. Taking the program virtual, a “tight, sweaty room became infinite virtual space,” a leader explained. “We invited directors, Development, and Production.” What had been a contained program now “emanated outside…to inform, educate, and inspire” the larger studio. The ripple effects became visible. “In the last few years, our efforts have borne fruit,” one creative leader said. “Some of those artists have become rock stars…the studio’s awareness and deference pivoted. Other departments, like Layout and Art, built their own modules inspired by this.” Diversity grew more vivid, “much more diverse in gender, ethnicity, and point of view,” as the internship program was not framed as a staffing funnel but as a gift to the wider community. “The internship is to get the best story knowledge out into the story community…if they come back, fine. If they don’t, they’ll tell a great story somewhere else, and that brings our game up too.” What makes this studio’s story travel is not a polished pipeline. It’s the way a small, persistent development nexus cultivated “this something… this X-factor,” not just skill, but a spark of something new, and then created the conditions where it could grow. When the internship gateway shifted from culling to reviewing every portfolio (often over a thousand) and talking with people early, leaders could listen for point of view and eccentricity, for the little seed transforming into “something completely unexpected.” The effect was quiet and cumulative: a “magnet around a watering hole,” an “embodiment of the soul and heart of the Story Department,” drawing people back into shared play and cross-department curiosity. Over time, a more diverse chorus of voices. And, yes, those surprise alumni who became rock stars in ways no one predicted. Both creative leaders voiced sentiments like, “engagement equals quality… the engaged team will produce something superior.” That’s the equation that kept winning.
